Being a compassionate manager

Any advice on how to manage a team effectively without being too hard on people? I’ve heard from a handful of people that I can come off rude when it comes down to disciplinary situations and it’s making me a bit more conscious. Sometimes I feel as though it’s not me, it’s them & their perception.. but I’m not sure if this is the right mindset to have. All and any advice is welcomed... Thank you.
